WORKFORCE STRATEGY

Rethinking the FTE Model: Does Every Role Need to Be Full-Time?

For decades, workforce planning has largely followed the same model. A business identifies a requirement, creates a position, secures a budget and recruits someone to work full-time.

The full-time equivalent (FTE) remains essential for most organisations. But does every business requirement genuinely justify a permanent, full-time employee?

Consider a growing company that needs an experienced CFO to build financial controls, improve reporting and prepare for investment. The business may need substantial expertise, but not necessarily 40 hours of it every week.

Fractional talent changes the equation

Fractional professionals work with organisations on a defined, part-time or recurring basis. Unlike a consultant delivering a report, a fractional executive may own ongoing activities, participate in leadership meetings and implement decisions. Common applications include finance, HR, technology, strategy, marketing and transformation.

The advantage is not only lower cost. It is access to expertise the company might otherwise be unable to justify. However, operational roles requiring daily execution or continuous customer engagement may still need dedicated full-time employees.

A better approach to workforce planning

  • What outcomes do we need this role to deliver?
  • How much capacity is actually required to deliver those outcomes?
  • Is the requirement permanent, temporary, project-based or best delivered by a specialist?

The answer might be a full-time hire, a fractional executive, a temporary project resource, outsourcing or a combination. A growing business could retain a fractional CFO for strategic oversight and employ a full-time accountant for daily operations.

Fractional arrangements still require accountability: defined deliverables, decision rights, communication and clear integration with the existing team. The future of workforce planning is not necessarily about fewer employees. It is about applying the right amount of expertise to the work that needs to be done.

At HR Engine, we support organisations to rethink their operating models and think beyond the classic FTE model, helping them save costs and achieve better results over time.
